Abstract
[fr] INTRODUCTION : La pénurie d’infirmiers est aujourd’hui une problématique préoccupante en santé publique, notamment dans le secteur de l’oncologie, et c’est pourquoi il est important de comprendre comment mieux fidéliser le personnel. Deux concepts nous permettent de le faire : l’engagement et la motivation au travail. L’objectif de cette étude vise à évaluer la motivation et l’engagement des infirmiers en oncologie mais également de voir comment ces deux variables s’influencent entre elles et quelles sont les variables susceptibles de les impacter.
METHODES: Il s’agit d’une étude observationnelle, analytique et transversale. Un questionnaire écrit a été construit sur base de 5 outils validés. Deux échelles permettent de mesurer l’engagement, deux autres mesurent la motivation au travail. Le test d’inventaire du Burnout de Maslach a également été inclus. 63 personnes ont participé à l’étude. Les données récoltées ont fait l’objet d’analyses statistiques : statistiques descriptives, corrélations de Spearman, régressions multiples et Manova de Wilks ont été réalisées.
RESULTATS : Les résultats de cette étude ont montré un niveau d’engagement moyen, une haute motivation intrinsèque et un niveau de motivation extrinsèque moyen. Des corrélations positives sont présentes entre la motivation intrinsèque et l’engagement au travail ainsi que lorsqu’une motivation intrinsèque et extrinsèque sont présentes simultanément. La valorisation professionnelle et conditions de travail sont liées au niveau d’engagement et de motivation.
CONCLUSIONS : Malgré ces résultats encourageants, il est important de continuer à maintenir le niveau d’engagement et de motivation au sein des services d’oncologie. Certaines stratégies peuvent être proposées comme la participation à des formations professionnelles régulières, l’organisation de groupes Balint au sein des services mais aussi le maintien d’un management favorisant l’autonomie, le libre arbitre et la valorisation professionnelle.
[en] INTRODUCTION: The shortage of nurses is a worrying public health issue today, particularly in the oncology sector, and that is why it is important to understand how to better retain staff. Two concepts allow us to do this: commitment and motivation at work. The objective of this study is to evaluate the motivation and commitment of oncology nurses but also to see how these two variables influence each other and which variables are likely to impact them.
METHODS: This is an observational, analytical and cross-sectional study. A written questionnaire was developed on the basis of 5 validated tools. Two scales were used to measure engagement, two others to measure motivation at work. The Maslach Burnout Inventory Test was also included. 63 people took part in the study. The data collected were the subject of statistical analyzes: descriptive statistics, Spearman correlations, multiple regressions and Wilks’ Manova have been undertaken.
RESULTS: The results of this study showed an average level of commitment, high intrinsic motivation and an average level of intrinsic motivation. Positive correlations are present between intrinsic motivation and work engagement as well as when intrinsic and extrinsic motivation are present simultaneously. Professional development and working conditions are linked to the level of engagement and motivation.
CONCLUSIONS: Despite these encouraging results, it is important to continue to maintain the level of engagement and motivation within oncology services. Several strategies can be proposed, such as participation in regular professional training, organization of Balint groups within departments, but also maintaining a management style that favors autonomy, free will and professional development.
